Аннотация

Internal promotion is a common pathway into academic nursing leadership, with program directors, department chairs, associate deans, and deans frequently appointed from existing faculty ranks. While this practice offers institutional continuity and organizational familiarity, it introduces a transition challenge that remains underexplored in the nursing education literature: the negotiation of positional authority among individuals who were, until recently, collegial peers. This article examines the peer-to-leader transition in academic nursing through the lenses of role theory, Meleis' Transition Theory, and professional identity formation. Synthesizing current evidence, it explores the psychological dimensions of role transition, including role conflict, role ambiguity, and imposter syndrome, alongside the relational renegotiation required when a faculty colleague assumes formal leadership authority. Common pitfalls of the transition are identified, including behavioral overcompensation, avoidance of difficult conversations, and loss of scholarly identity. Evidence-informed strategies for successful transition are presented, encompassing formal mentorship, emotional intelligence development, authentic leadership identity construction, and transparent faculty communication. The article further addresses the organizational responsibility of schools of nursing to support internally promoted leaders through structured succession planning and comprehensive onboarding. A composite case illustration grounds the discussion in the lived realities of this transition. The peer-to-leader shift, when unsupported, carries measurable costs for faculty culture, program quality, and leader retention. When approached with deliberateness and institutional investment, it represents a significant opportunity for professional growth and organizational strengthening.
